HR Metrics: Assessing the HR Performance Within the Health Care Institution
Introduction
The HR Metrics is a tool that enables assessing the performance of the Human Resources within the health care institution. It assists in measuring and analyzing the organizations productivity and efficiency by defining meaningful gauges. Most importantly, it boosts decision-making and empowers the institution to find the most effective direction in which the company should develop itself. In this paper, five different metrics (Average Tenure, Ethnically Diverse Headcount Percent, Nurse Overtime Pay Percent, Average Benefits per Employee, Turnover Rate) have been chosen to estimate the performance of the local health care organization.
Average Tenure
There are approximately 3500 active employees (1275 medical staff) in this hospital and, it has 620 licensed beds. In August 2016, employee tenure in this hospital was almost the same for women as for men, which was 4.5 years. The majority of the tenure is comprised of older nurses. More than half of the employees are from 50 to 60 years old. The majority of other workers are from 25 to 35 years old. In the older group, many of the employees have approximately 10 years of tenure with their current employer. It is rather difficult to estimate whether these results correspond to the national norms while the average tenure varies from state to state and is especially dependent on the level and the activities of the health care institution (Longest & Darr, 2014).
Ethnically Diverse Headcount Percent
It should be noted that within the organization, personnel is ethnically diverse. As per survey results, there are 67% (the biggest group) of Black or African American employees in this organization. The next group that totals 17% of the headcount is of Latino background. The smaller group is represented by Asian workers and comprises approximately 9% of the staff. The number of Hispanic employees is similar to the Asian group and equals 8.3%. This ethnical pattern can be evidenced in various health care institutions of the country; consequently, it can be considered as typical (Longest & Darr, 2014).
Nurse Overtime Pay Percent
Regarding overtime work and payment, nurses tend to overwork at night and the average amount of hours they overwork is 11. The number of nurses that work approximately 11 hours of overtime is close to 30%. The median hourly wage is $27 or less. According to the survey results, nurses have to overwork because of the nursing staff shortage the organization is constantly facing (Longest & Darr, 2014). Evidently, these metrics cannot be considered normal; however, they can be considered average due to the existing nursing shortage in the country.
Average Benefits per Employee
The benefits for the organizations nursing staff include insurance (medical, vision, and dental) and retirement savings (Seidel & Lewis, 2014). In addition, employees are offered paid holidays, sick leave, and vacation time. The average cost of insurance is claimed to be $150 per salaried worker. It should be considered average as nurses from many health care institutions across the country get the same coverage as doctors and other specialists.
Turnover Rate
The staff turnover is 15.1% according to the data of the year 2015. It is lower than in the previous year and is below the national average. The tendency for nurse turnover in the Southeast region is changing for the better (Seidel & Lewis, 2014).
The application of the HR Metrics tool enables using research results to improve the performance of a health care organization. It promotes the research and development of a company and provides guidelines to show more sustainable production. In addition, it gives the possibility to consider human capital and determine the leading aspects managers should emphasize in the future.
